Across the world’s energy industry, companies are investing billions of dollars in new oil and gas projects, offshore developments, refineries, liquefied natural gas plants and renewable energy infrastructure. Yet many are discovering that money alone cannot solve one of their biggest problems.
“They cannot find enough people to do the work.” It is a contradiction that has become increasingly difficult to ignore. While governments and industry leaders talk about expanding energy production to meet rising global demand, employers are struggling to recruit petroleum engineers, subsea specialists, geoscientists, welders, instrumentation technicians, cybersecurity experts, data analysts and experienced project managers. In some cases, projects worth billions of dollars are facing delays, not because financing has dried up or equipment is unavailable, but because the right people are not there.
For decades, oil and gas was regarded as one of the most attractive career paths for engineers and technical professionals. It promised stable employment, international opportunities and salaries that few industries could match. Universities responded by expanding petroleum engineering programmes, while graduates competed for limited spaces in multinational companies.
Today, that picture has changed. A large portion of the industry’s experienced workforce is approaching retirement. Many professionals who entered the sector during the expansion of the 1980s and 1990s are leaving with decades of technical knowledge that cannot be replaced overnight. At the same time, fewer young people are choosing careers in oil and gas. Some are drawn instead to technology companies, while others see renewable energy, artificial intelligence or software engineering as offering better long-term prospects.
The result is a widening gap between the industry’s ambitions and its available workforce. Nowhere is this challenge more evident than in technical roles that require years of specialised training. Offshore drilling engineers, subsea equipment specialists, process safety professionals and pipeline integrity experts remain among the hardest positions to fill. These are jobs that cannot be mastered through a short training programme. They demand practical experience, continuous learning and exposure to complex operating environments where mistakes can have enormous financial and environmental consequences.
The skills shortage extends far beyond engineering. Modern energy companies increasingly depend on professionals whose backgrounds would once have seemed unrelated to oil and gas. Digital transformation has created demand for software developers, robotics engineers, artificial intelligence specialists, cloud computing experts and cybersecurity professionals. Offshore platforms have evolved into highly connected digital facilities where protecting operational technology from cyber threats has become just as important as maintaining mechanical equipment.
As the industry changes, so do the skills it requires; companies are no longer looking only for people who understand reservoirs or drilling operations. They also need professionals who can analyse data from thousands of sensors, build predictive maintenance models, operate autonomous inspection robots and secure critical infrastructure against increasingly sophisticated cyber attacks.

For many employers, finding that combination of technical and digital expertise has become one of the industry’s greatest recruitment challenges. Nigeria faces many of the same pressures. The country continues to pursue ambitious production targets while attracting investment into deepwater developments, natural gas projects and domestic refining. Achieving those goals will depend not only on capital investment but also on the availability of skilled Nigerian professionals capable of designing, operating and maintaining increasingly sophisticated energy infrastructure. Industry leaders have repeatedly stressed that developing local talent is now as important as developing new oil fields.
The Nigerian Content Development and Monitoring Board has invested in training initiatives to strengthen indigenous capacity, while universities and technical institutions are reviewing programmes to better align graduates with industry needs. Private operators have also expanded internship schemes, graduate development programmes and partnerships with training centres to prepare the next generation of energy professionals.
Yet challenges remain; many employers argue that graduates often possess strong academic qualifications but limited practical experience. Others point to rapid technological change, saying educational curricula struggle to keep pace with an industry that is becoming more automated and digitally driven each year. The consequences are becoming increasingly visible. Competition for experienced professionals has intensified across the global energy market. Companies are offering more flexible working arrangements, international assignments, improved welfare packages and accelerated career development to attract and retain talent. Experienced engineers who once expected to spend an entire career with one employer now receive competing offers from operators, service companies, technology firms and renewable energy developers.
